چکیده

زمینه و هدف: سلامت پرستاران، به دلیل نقش کلیدی در ارائه­ خدمات درمانی، نیاز به توجه ویژه دارد. پژوهش‌ حاضر با هدف بررسی اثربخشی‌ آموزش جرأت‌ورزی بر تجربه‌ بی‌نزاکتی در محل کار، تعارض‌ بین­فردی و رفتار اظهار­نظر انجام‌ شده است.
مواد و روش­ها: پژوهش‌ حاضر، نیمه‌آزمایشی‌ و از نوع‌ پیش‌آزمون‌-پس‌آزمون‌ با گروه‌ کنترل‌ بود. جامعه آماری شامل تمامی پرستاران شاغل در یک بیمارستان آموزشی-درمانی شهر مشهد بود. 40 پرستار با روش‌ نمونه‌گیری تصادفی‌ چندمرحله‌ای و با در نظر گرفتن‌ معیارهای ورود، انتخاب‌ و به‌صورت‌ تصادفی‌ در دو گروه‌ آزمایش‌ و کنترل‌ قرار گرفتند. ابزار جمع‌آوری داده‌ها،‌ مقیاس تجربه‌ بی‌نزاکتی‌ در محیط‌ کار و مقیاس‌ تعارض‌ بین‌فردی و رفتار اظهارنظر بود. گروه آزمایش،‌ 8 جلسه‌ آموزش‌ جرأت‌ورزی دریافت کرد، درحالی‌ که‌ گروه‌ کنترل‌ هیچ مداخله‌ای نداشت. تحلیل‌ داده‌ها با استفاده از روش کوواریانس‌ چندمتغیری انجام شد.
یافته­ها: نتایج پژوهش نشان‌ داد که آموزش جرأت‌ورزی، در مقایسه با گروه کنترل، به‌طور معنی‌داری باعث کاهش بی­نزاکتی در محل کار(P≤0.001, η²=0.903) و تعارض بین‌فردی (P≤0.001, η²=0.824) شده و رفتار اظهارنظر را به‌طور معنی‌داری افزایش داده است (P≤0.001, η²=0.763).
نتیجه‌گیری: بر اساس نتایج، آموزش جرأت‌ورزی به‌عنوان یک مداخله مؤثر، می‌تواند توسط سازمان‌های بهداشتی-درمانی برای کاهش بی‌نزاکتی و تعارض بین‌فردی در میان پرستاران به کار گرفته شود و در هم‌زمان، رفتار اظهارنظرِ آنان را برای ارتقای ایمنی بیمار و کیفیت مراقبت تقویت نماید

Improving the work environment of nurses: The effect of assertiveness training on the experience of incivility in the workplace, interpersonal conflict, and voice behavior

Background and Objective: Given the vital role of nurses in providing healthcare services, their well-being requires attention. Accordingly, the present study aimed to investigate the effectiveness of assertiveness training on workplace incivility, interpersonal conflict, and voice behavior.
Materials and Methods: This quasi-experimental study was conducted with a pre-test-post-test design and a control group. The statistical population were all nurses working in one of the teaching hospitals of Mashhad, Iran. Using a multi-stage random sampling method, 40 nurses were selected and randomly assigned to two experimental and control groups, considering the inclusion criteria. The instruments used in this study included the Workplace Incivility Experience Scale and the Interpersonal Conflict and Voice Behavior Scale. In the experimental group, the intervention consisted of 8 sessions of assertiveness training, while the members of the control group received no intervention. Multivariate analysis of covariance was used to analyze the data.
Results: The results showed that assertiveness training led to a significant reduction in the experience of workplace incivility (P≤0.001, η²=0.903) and interpersonal conflict (P≤0.001, η²=0.824), and a significant increase in voice behavior (P≤0.001, η²=0.763) in the experimental group compared to the control group.
Conclusion: The findings demonstrate that assertiveness training is an effective intervention for healthcare organizations to mitigate workplace incivility and interpersonal conflict among nurses, while simultaneously promoting their voice behavior for improved patient safety and care quality.
