چکیده

اهداف پرستاران به عنوان کارکنان بیمارستان تأثیر قابل توجهی در رضایت بیماران دارند. بررسی عوامل مؤثر بر رفتار و نگرش پرستاران اهمیت بسزایی دارد. عدالت سازمانی یکی از عوامل تأثیرگذار بر رفتار و نگرش پرستاران است که عدم ادراک عدالت سازمانی می‌تواند پیامدهای ناگواری همچون فرسودگی شغلی و رفتار ناسازگار و استرس شغلی را به همراه داشته باشد. هدف از انجام این پژوهش بررسی نقش میانجی استرس شغلی و فرسودگی شغلی در رابطه بین عدالت سازمانی و رفتارهای ناسازگار در پرستاران مراکز درمانی شهرستان سبزوار است.
مواد و روش ها پژوهش حاضر از لحاظ هدف کاربردی و از نوع توصیفی است. این پژوهش مقطعی است که در قالب معادلات ساختاری ارائه شده است. جامعه آماری شامل تمام پرستاران مراکز آموزشی و درمانی شهرستان سبزوار است که از بین آن‌ها 100 نفر به صورت تصادفی ساده انتخاب شدند. در این پژوهش از ابزارهایی نظیر عدالت سازمانی نیهوف و مورمن، استرس شغلی فلیپ ال رایس، فرسودگی شغلی ماسلاچ و همکاران و رفتار ناساگار اسپکتور و فوکس استفاده شد. داده‌های جمع‌آوری‌شده به‌وسیله دو نرم‌افزار SPSS و LISREL تجزیه‌وتحلیل شد. از نرم‌افزار LISREL برای انجام تحلیل عاملی تأییدی و آزمون مدل تحقیق استفاده شد.
یافته ها یافته‌های این پژوهش نشان می‌دهد عدالت سازمانی تأثیر منفی و معناداری در فرسودگی شغلی (57/0-)، استرس شغلی (43/0-) و رفتار ناساگار (35/0-) دارد. همچنین فرسودگی شغلی (39/0) و استرس شغلی (36/0) تأثیر مثبت و معناداری بر رفتارهای ناسازگار دارد.
نتیجه گیری عدالت سازمانی علاوه بر اینکه به‌طور مستقیم بر رفتارهای ناسازگار تأثیر می‌گذارد، به‌طور غیرمستقیم از طریق فرسودگی شغلی و استرس شغلی نیز بر رفتارهای ناسازگار تأثیر می‌گذارد. بنابراین متغیرهای فرسودگی شغلی و استرس شغلی را می‌توان به عنوان متغیر میانجی بین عدالت سازمانی و رفتارهای ناسازگار در نظر گرفت.

Investigating the Intermediate Role of Job Stress and Job Burnout Concerning Organizational Justice and Counterproductive Behaviors Among Nurses

چکیده [English]

Background Nurses, as the frontline hospital staff, have a substantial effect on the patients’ satisfaction; therefore, investigating the effective factors on nurses’ behaviors and attitudes is of great importance. Organizational justice is one of the influencing factors on nurses’ behaviors and attitudes; lack of understanding organizational justice can result in unpleasant consequences such as job burnout, counterproductive behavior, and job stress. The objective of the present study was to investigate the intermediate role of job stress and job burnout concerning organizational justice and counterproductive behaviors among the nurses of Sabzevar Medical Centers.
Methods & Materials The present research was an applied and descriptive type; a periodical one presented in structural equations format. The study population comprised all nurses of the Sabzevar Educational and Medical Centers in which 100 subjects were randomly selected. For data collection, the instruments of the study included Niehoff and Moorman organizational justice, Phillip L. Ricejob stress, Maslach et al. job burnout, as well as Spector and Fox counterproductive behaviors. The collected data were analyzed by SPSS and LISREL Software. LISREL was used to analyze confirmatory factor and model test.
Results The findings indicated that organizational justice has a negative and significant effect on job burnout (-0.57), job stress (-0.43) and counterproductive behavior (-0.35). Besides, job burnout (0.39) and job stress (0.36) have positive and significant effect on counterproductive behaviors.
Conclusion In addition to directly influencing the counterproductive behaviors, organizational justice indirectly influences them via job burnout and job stress. Accordingly, job burnout and job stress variables can be considered as the intermediate variables between organizational justice and counterproductive behaviors.
