چکیده

زمینه و هدف: بیگانگی شغلی با پیامدهای منفی در سطح کارایی کارکنان و سازمان مرتبط است. با توجه به اهمیت نقش پرستاران در سیستم بهداشتی درمانی، این پژوهش با هدف تعیین ارتباط درک از ویژگی های شغلی و حمایت سازمانی با بیگانگی شغلی پرستاران شاغل در بیمارستان های وابسته به دانشگاه علوم پزشکی سبزوار انجام شده است.
مواد و روش ها: پژوهش حاضر یک مطالعه توصیفی تحلیلی از نوع مقطعی در سال 1397 می باشد. جامعه آماری این پژوهش شامل پرستاران بیمارستان های دانشگاه علوم پزشکی سبزوار می باشد که با استفاده از روش نمونه گیری خوشه ای، 181 نفر پرستار مورد بررسی قرار گرفتند. ابزارهای جمع آوری داده ها در این مطالعه سه پرسش نامه، ویژگی های شغلی هاکمن و اولدهام، پرسش‌نامه حمایت سازمانی آیزنبرگر و پرسش نامه بیگانگی شغلی بوئر بود. تجزیه تحلیل داده ها با استفاده از آمار توصیفی و استنباطی شامل رگرسیون خطی و تحلیل واریانس، با نرم افزار نسخه SPSS 21 انجام گرفت.
یافته ها: میانگین و انحراف استانداردهای نمره متغیر ویژگی شغلی 61/1 ± 73/60، توان انگیزشی 4/25 ± 9/2، حمایت سازمانی 8/52 ± 61 و بیگانگی شغلی 1/73 ± 96/88 می باشد. همچنین بر اساس نتایج حاصل از تحلیل رگرسیون، بین درک از ویژگی شغلی و حمایت سازمانی با بیگانگی شغلی رابطه معنادار وجود دارد ( P < 0/05).
نتیجه گیری: مطالعه حاضر نشان می دهد بین ویژگی‌های شغلی و حمایت سازمانی با بیگانگی شغلی پرستاران رابطه معکوس معناداری وجود دارد، که متغیر ویژگی‌های شغل به میزان بیشتری تغیرات متغیر بیگانگی شغلی را نشان می دهد. لذا پیشنهاد می گردد مطالعه‌ای کیفی جهت تبیین ویژگی های مختلف حرفه پرستاری به منظور ارائه راه کارهایی جهت غنی سازی اجزای ویژگی شغلی انجام گیرد.

چکیده [English]

Backgriund and Aim: Work alienation is related with negative consequences on the employees and the organization’s efficiency. Considering the role of nurses in the healthcare system main purpose of this study was to study the relationship between perceptions of job characteristics and organizational support with job alienation among nurses Working in hospitals affiliated with the Sabzevar University of Medical Sciences.
Material and Methods: this study was Analytical descriptive (Cross – sectional) in 2018. The population were 181 Nurses in hospitals in Sabzevar who were selected by cluster sampling. We used three instruments in this study, Job Characteristics (Hackman & Oldham),Organizational support (Eisenberger et al) and Jab Alienation (Boeree). Information analyzed by Descriptive and inferential statistics includes linear regression and variance analysis by SPSS 21.
Results: mean and standard deviations scores Job Characteristics were 60/73 ± 1/61, Motivational Potential Score 9/2 ± 4/25,Organizational support 61 ± 8/52, Job alienation 96/88 ± 1/73. Also based on the results of regression analysis, there is a relationship between perception of Job characteristics and organizational support with Job alienation (p < 0.05).
Conclusion: The results showed that there is a meaningful and reverse relationship between Job Characteristics and Organizational support with Jab Alienation, The variables of job characteristics show a greater variation of the job alienation. Therefore, it is suggested a qualitative study to explain the various characteristics of the nursing profession in order to provide ways to enrich the components of the job characteristics.
